主管的心理資本、主管所傳遞給員工的心理資本、政治技巧、社會機敏、創意

心理資本是一個人的正向心理狀態,可以幫助該人產生更好的工作表現。前人的研究發現主管的心理資本並不直接影響員工的行為,而員工經由對主管心理資本的認知而產生影響。本文則引用社會影響理論,提出員工政治技巧裡社會機敏的構面可以強化主管自評的心理資本與主管所傳遞給員工的心理資本之間的關係。本研究向186個臺灣員工收集資料,所的之結果支持本研究之假設。本研究並測試員工政治技巧中的社會機敏構面是否會調節以上的間接關係。前人有關政治技巧的文獻呼籲未來的研究應對政治技巧的各個構面分項研究。本文響應此項呼籲,並檢視員工政治技巧中的的社會機敏構面是否可以幫助主管把自己的心理資本轉化成員工創意的過程。
Psychological capital is an individual’s positive psychological state that may help an individual perform better. Previous research finds that the psychological capital of a leader does not prompt follower behaviors. Rather, it is the followers’ perception of the leader’s psychological capital that influences work results. This study further draws on the social influence literature to propose that the social astuteness dimension of the follower’s political skill can strengthen the relationship between the leader’s self-attributed psychological capital and conveyed leader psychological capital as perceived by the follower. Data collected from 186 responses support our hypotheses. Our study identifies a boundary condition in the relationship between the leader’s self-attributed psychological capital and conveyed leader psychological capital. We also verify that the leader’s psychological capital and the follower’s social astuteness can work together to prompt worker creativity.
