過去研究多指出倫理領導能引發部屬的正向工作行為,如組織公民行為。然,本研究認為倫理領導並非對所有的部屬都有效,本研究以部屬之人格與動機的觀點,提出一雙路徑模式,探討倫理領導對不同類型部屬的影響歷程,並請主管評量部屬的組織公民行為。如價值激活理論所言,由於倫理領導者的利他助人動機與高正向心理資本部屬的工作動機相契合,因而可能激發其利他助人動機而產生組織公民行為。然,高闇黑人格的部屬通常具有較高的利己動機,如期望價值理論所言,部屬可能會為了避免懲罰獲得獎賞而進行倫理領導者所欲的組織公民行為。藉由本研究,一方面希望透過雙路徑模式的概念以豐富倫理領導的影響歷程的相關理論知識,另一方面也希望藉由此雙路徑模式的探討,使企業在努力推廣倫理領導的同時,也能了解倫理領導的限制,而能針對不同類型的部屬採用合適的領導方式。
Social learning theory suggests that ethical leadership may positively affect follower’s positive work behavior, such as organizational citizenship behavior. Ethical leadership may not be effective for all subordinates, this research proposes a dual-path model of ethical leadership to explain the possible influence of ethical leadership on different personality’s followers. Value activation theory suggested that ethical leaders’ altruistic motivation may match with high positive psychological capitals’ work motivation, so it may encourage high positive psychological capitals to have organizational citizenship behaviors. But this motivation is different to dark triads’ egoistic work motivation, expectancy value model suggested that individual may engaged in organizational citizenship behavior to avoid being scolded by their supervisor or gain reward from their supervisor. This research is expected to provide another thought in ethical leadership research to enrich the theoretical understanding on ethical leadership to make researchers and organization be aware of the limitations of ethical leadership.
