近年來,逐漸有較多的研究在探討本地人員對於外派任務成功的重要性。就此,本研究透過探討本地人員無須離開母國所得到的跨文化工作經驗與和外派人員工作關係兩者間的關連,進而提升目前外派文獻中較少的本地人員關點。本研究發現本地人員的跨文化工作經驗可以正向提升自身對於外派人員的工作協助和社交支持,以及本地人員的動機型文化智商則是扮演著中介的腳色。本研究並深入探討學術與實務貢獻,和未來的研究方向。
There has been a growing interesting in the importance of host country nationals (HCN) to expatriation success. This study adds to the knowledge in the literature by identifying the effects of HCNs’ domestic cross-cultural work experiences (i.e., developed in the home country, without leaving the country) on their working relationships with expatriate counterparts. More specifically, this study found that HCNs’ cross-cultural work experiences significantly predicted their work assistance and social support to expatriates; HCNs’ motivational cultural intelligence mediated the relationships between cross-cultural work experiences and their work assistance and social support to expatriates. This report concluded with a discussion of the key theoretical and practical implications, as well as the directions for future research.
