「工作與休閒」的界線逐漸模糊,休閒對工作之助益已被肯定,組織支持員工參與休閒儼然被企業重視。本研究目的主要先建構「知覺組織休閒支持」之構念與量表發展(第一年期),繼之驗證「知覺組織休閒支持」對工作與休閒後果變數的影響效果(第二年期)。首先,本研究針對高科技產業員工12位及觀光餐旅業員工10位,共22位進行深度訪談,並透過嚴謹的內容分析,以確定初始題項。接著,以151位高科技員工為樣本,利用探索性因素分析萃取4個因素。其次,以374位高科技員工為樣本,運用驗證性因素分析檢測知覺組織休閒支持量表之效度。爾後,以高科技產業及觀光產業員工為樣本,共回收372份問卷。其結果發現,員工知覺組織休閒支持能有利於工作與休閒的結果,並表明POLS 不但能對休閒產生幫助,亦能溢出至工作投入。其結果可供後續組織與休閒學術研究知識上的擴展,實務上可供組織知悉員工知覺組織休閒支持的程度,以及了解其對工作與休閒結果變數的影響,作為人力資源管理策略運用上之參考。
The boundary between “work and recreation” is gradually becoming ambiguous, as the benefit of recreation to work is now fully recognized. Organizational support for employees’ participation in recreation is also valued by enterprises. Thus, this study aims to first construct the concept and scale development of “perceived organizational recreation support” (the first year) and subsequently validate the effect of “perceived organizational recreation support” on the consequence of work and recreation (the second year). First, we generated the initial items after in-depth interviews with 15 high-tech industry employees and 15 tourism and hospitality industry employees as well as content analysis. An exploratory factor analysis was performed on 151 high-tech industry employees to identify the 4 factors of perceived organizational leisure support. Then, 374 high-tech industry employees are collected for testing confirmatory factor analysis to identify the validity perceived organizational leisure support scale. After that, a total of 372 questionnaires were collected from employees in high-tech industries and tourism industries. The findings found that employees\' Perceived Organizational Leisure Support can benefit the results of work and leisure, and showed that POLS not only helps leisure, but also spillover into work engagement. This results extends current the research knowledge of organization and leisure. In practice, this will allow organizations to recognize employees’ perceived organizational recreation support and realize the effect on the consequence of work and recreation as a reference for applying a human resource management strategy.
