Traditional Chinese leadership;accountability
本研究採取跨層次的分析方法來探討團隊層次華人傳統領導 (i.e., 威權領導、仁慈領導) 與員工建言行為之間的關係。此外,本研究亦探討團隊成員的當責感與建言自我效能是否在此關係中同時扮演著關鍵的跨層次中介角色。 本研究以台灣地區主要服務業的各家分店之服務人員和其分店(團隊)主管為研究對象。採問卷調查方式,共計有效回收108個團隊問卷(包含 108 位主管問卷,421位員工問卷)。階層線性模式分析之結果顯示:團隊威權領導與員工建言行為之間有負向關係;團隊仁慈領導與員工建言行為之間有正向關係;員工的當責感與建言自我效能為團隊層次華人傳統領導與員工建言行為關係之間的跨層次中介因子。本研究依據研究結果,提出討論與及建議且未來研究方向與研究限制亦一併提出。
This study used a multilevel approach to examine the relationship between team paternalistic leadership and employees’ voice behavior, and to examine the mediating role of felt accountability and voice self-efficacy in the relationship between team paternalistic leadership and employees’ voice behavior. Furthermore, this study also investigated where the group voice behavior would moderate the relationship between felt accountability and voice behavior, and between voice self-efficacy and voice behavior. We use data from 108 store leader and 421 store members in Taiwan’s service company\'s sub-stores and conduct a cross-level analysis using Hierarchical Linear Modeling. The results indicate that the store leaders’ team paternalistic leadership directly influences frontline employee voice behavior. Furthermore, the relationship between team leaders’ paternalistic leadership and employee voice behavior is both mediated by individual-level accountability and voice self-efficacy. Theoretical and practical implications of these findings are considered, and future research and limitations of the study are also presented.
