本研究目的在探討職場高績效部屬受害現象,說明主管在面對高績效部屬時,會引發認定威脅的心理、如此使得高績效部屬產生受害者感受。再者,本研究也探討產生高績效受害者現象的邊際條件、說明主管心理集體性與知覺部屬逢迎在績效表現-受害者感受間的調節角色。最後,本研究也探討高績效受害者與個人結果變項(樂在工作與負向八卦)間的關係,說明受害者感受對高績效部屬工作態度與工作行為的影響效果。本研究共獲得231 份有效問卷,結果發現主管認同威脅中介部屬工作績效與高績效受害間的關係,且高績效受害與主管導向的負向八卦呈顯著正相關,而主管心理集體性與知覺部屬逢迎的調節效果則不顯著。整體而言,本研究支持部屬的高工作績效會激起主管的認同威脅,產生高績效受害與負向八卦行為。最後,根據本研究結果,進一步討論並說明管理意涵與未來研究方向。
This study explores the syndrome of high-performing victim from the viewpoint of supervisor, because the supervisor will experience of identity threats when facing the high-performing subordinates, and in turn elicits their self-perception of victimization from the supervisor. In addition, this study also investigates the moderating role of supervisor’s psychological collectivism and perceived subordinate’s ingration between the relationship of performance and victimization in order to understand the boundary conditions of high-performing subordinates’ victimization. Next, this study also examines the impacts of victimization on individual performance, such as enjoyment of work and supervisor-directed negative gossip. The results collected 231 vertical-dyad data show that subordinate’s job performance will indirect influence high-performing victim through supervisor’s identity threat. In addition, high-performing victim is significantly positive related to supervisor-oriented negative gossip, but is not significantly related to enjoyment of work. Furthermore, the moderating effects of psychological collectivism and perceived subordinate’s ingratiation on the relationship between subordinate’ job performance and supervisor’s identity threat were not significant. Finally, this research discussed and illustrated the implications in management and research suggestions in the future according to the study results.
