分別以台灣「100大績優金融業」之民營銀行營收成長率排名前八名、官股銀行改制為民營銀行為研究對象; 排除在分行未滿六個月的員工;每家分行初步回收樣本數,須超過該分行人數的三分之二以上,可避免二次發放問卷時,過程中因主管或部屬調職或離職而產生過多無效問卷。

自戀;威權領導;承諾續擴

領導研究指出具有自戀特質的領導者,會表現出缺乏對他人同情與傲慢自大 的行事風格。但自戀領導者是否會對部屬展現如華人領導般的威權方式,要求他 們服從以掌控大局,展現擁有權勢的地位形象,其間關係及歷程尚未釐清;而自 戀領導者在進行決策時,因不肯察納雅言,是否會在已出現負面結果狀況,仍會 出現持續堅持下去的決策傾向,產生承諾續擴的現象,是另一件有待釐清的有趣 問題。本計畫基於這二項研究問題,第一年以跨層次架構,探討主管的社會支配 傾向及權力需求,是否在自戀特質與威權領導之間扮演中介的角色。第二年,則 探討自戀領導者是否因對自我整體評價過高,而容易產生承諾續擴的行為。預計 進行二個實驗,考慮個人與團體決策的差異,並納入自尊的概念,依循團體極化 文獻,來辨識自戀領導者與承諾續擴決策的關係。在個人決策上,探討自戀(高 vs.低)對承諾續擴的主效果,及自戀(高 vs.低)x 自尊(高 vs.低)的交互作用 效果;在團體決策上,則探討團體中自戀決策者的比例(團隊中僅一人 vs. 團隊 三人皆具有自戀特質),是否在承諾續擴行為上出現差異。
In the research of leadership that pointed out that narcissistic leaders would likely to display a lack of sympathy for others and arrogant behavior. The way that they treated their subordinates would be similar to authoritarian leadership style. Under this circumstance, it made them be able to gain control, to highlight the image of power and social status, but the process was still not clear. In addition, when the narcissistic leaders are making the decisions without a willing to accept the opinions of other people; however, whether such leaders may still stick into a decision even that a negative result has occurred, an escalation of commitment occurred. This project will be implemented based on these two research questions, wherein, in the first year, this project will construct a cross-level model from the perspective of supervisors (social dominance orientation, need of power), to identify those mediation roles between the narcissism and authoritarian leadership. In the second year, this project will conduct two experiments, from the logic of self-esteem and group-polarization literature, to identify the connection between narcissistic leaders and escalation of commitment on individual, group level of decision.
