為了因應有限資源與提升領導效能,領導者會將其部屬依照某些標準,將部屬區分為自己人部屬(in-group subordinates)與外人部屬(out-group subordinates),而員工歸類模式則是在說明這項歷程與領導者所採用的標準。近期頗受重視的差序式領導,就是在領導者進行員工歸類後,所採取的領導模式。因此,員工歸類模式在理論上有其關鍵地位,但是仍有許多未解之處需要進行探究。於是在此次三年期計畫中,著重於測量工具的發展與各項理論觀點的檢驗。而在第一年的計畫中,將發展員工歸類與歸類權重的測量工具與方式,並檢視與主管信任部屬、不信任部屬之間的關聯性;在第二年的計畫中,將探討員工歸類的核心意涵,就是主管所偏好的部屬類型,是否對部屬行動有引導效果;最後,在第三年的計畫中,將從部屬的角度來剖析主管的員工歸類,以部屬信任主管與對主管效忠為依變項,檢視主管公平、權力距離、以及面子文化價值的調節效果。此次三年期研究計畫,將能夠釐清員工歸類模式的許多重要意涵,而能夠藉此發展出更為完整的理論模式,並且能夠有助於實務工作者發展出有效的領導訓練計畫。
In order to utilize limited resources and promote leadership effectiveness, leaders might categorize their subordinates into in-group- or out-group-subordinates according to some criteria. And, the employee categorization model states this categorization process and the criterion which is applied by the leader. Moreover, a critical leadership style in recent years, the differential leadership, is based on the employee categorization model. The employee categorization model plays an important role in leadership theories, however, it still requires more researches to figure out the unsolved puzzles. Therefore, this three year study will focus on the scale development and the validation of theoretical models of the employee categorization model. The first year study will be focusing on the development of the employee categorization measure and weight functions, and examining their associations with trust and distrust in subordinates. The second year study will be focusing on investigating the core of supervisor’s categorization, the supervisor’s preferred types of subordinate, and its relationship to subordinate reactions. Last but not the least, the third year study is going to discuss the relationship between the supervisor’s categorization and the subordinate’s trust in supervisor and loyalty to supervisor, and the moderating effects of perceived supervisor justice, power distance and face culture value. This three year research plan will clarify many significant contents of employee categorization model, so that it will be able to develop a more complete theoretical model, and a more efficient training plan of leadership.
