近年來工作鑲嵌理論成為離職研究中熱門的研究議題,除了個體的鑲嵌效果外,許多研究發現同事渲染與知覺主管鑲嵌對員工行為有顯著影響;本研究以保險公司員工為樣本,共蒐集24個部門,主管及員工共274個樣本,經HLM分析後發現:1.員工工作鑲嵌顯著負向影響員工離職意願與離職行為。2.同事工作內鑲嵌顯著負向影響員工離職意願與離職行為。3.員工工作內鑲嵌會透過員工工作內鑲嵌影響員工離職意願(完全中介效果)與離職行為(部分中介效果)。4.主管鑲嵌會強化員工工作鑲嵌與員工離職意願、離職行為之負向關係;並在同事鑲嵌、員工鑲嵌和離職的模型中扮演調節型中介效果。據此,本研究確認同事鑲嵌對員工離職有主要效果,主管鑲嵌與員工鑲嵌間則互有替代效果,最後,本研究將討論研究發現在理論與實務上的意涵。

Recently, job embeddedness (JE) theory is discussed broadly in turnover research. In addition to individual’s job embeddedness, there are some study found co-workers’ embeddedness contagion and perceived supervisor embeddedness will have direct/indirect effect on individual’s behavior. This research have 274 samples (including supervisors and co-workers) are collected from 24 departments in one insurance company. After multi-level hierarchical regression analysis, our findings are as fellow: 1. Employee on-the-job embeddedness have influence turnover intention and behavior negatively. 2. Co-workers’ on-the-job embeddedness have influence turnover intention and behavior negatively. 3. Employee on-the-job embeddedness mediated the relationship between co-workers’ embeddedness and employee turnover intention (partially) and turnover behavior (full). 4. Supervisors’ embeddedness moderated the relationship between employee on-the-job embeddedness and turnover intention, suggesting that employee embeddedness can be substituted by supervisors’ embeddedness. Moreover, we found supervisors’ embeddedness have moderated mediation effect on whole model. Finally, the theoretical and practical implications of findings will be discussed.
