過去組織與管理研究多強調個體和組織的绩效表現,在員工成長和自我發展的探討則相對有限。 然而正向心理領域的研究已指出:提升員工心理健康亦能增進工作绩效。因此本研究依循正向組織行 為的主張提出:員工正向行為決定於由工作熱情所引發的一連串内在激勵歷程。此歷程對文化創意工 作者尤為重要,當創意工作者對任務產生興趣並自覺有能力面對挑戰時,將促發其正向情緒,強化認 知功能,更能以創意解決問題,提升工作绩效。 本研究主要目的及貢獻包括:一、區分雙元工作熱情對創意工作者後續心理歷程和行為的不同影 響;二、檢驗工作熱情、心流經驗、幸福感和員工行為(創新行為/工作绩效)之間的關係,如工作熱情、 心流經驗和幸福感對員工行為的影響,心流經驗和幸福感的中介效果,及員工行為、幸福感、心流經 驗對工作熱情的反向影響;三、根據研究結果提出對正向組織行為相關之理論意涵,以及促進創意工 作者正向心理及行為之實務建議。 本計晝針對文創工作者進行兩波段縱貫性研究。採取結構方程模式驗證假設,藉由比較不同模 型,同時對於研究變數間之直接及反向因果關係進行分析

Since the past organization and management studies mostly emphasized individual and organization performance, researches related to employee growth and development are relatively limited. However, the findings drawn from positive psychology showed that promoting and preserving employee mental health leads to improvements in employee performance. The present study follows the argument of positive organizational behavior (POB) to suggest that employee behaviors are determined by the underlying intrinsic motivational processes linking employees’ passion for work, flow experience and well-being. The above processes are critical to creative professionals. Creative industries refer to a range of economic activities which are concerned with the generation or exploitation of knowledge and information. Creative professionals play an increase important role on industry transformation and economic contribution in recent years; they are also with great future development potentials. When creative professionals are interested in task and feel that they are capable to face challenges, their cognitive functions are strengthened and positive emotion is presented, and more likely to work with creativity to find or solve problems, which help them to face risk and uncertainty and lead to more innovative behavior and higher level of job performance. The major purpose of the present study includes: first, to differentiate the dualistic effects of work passion on the psychological consequences; second, to test the relationships among work passion, flow experience, well-being and employee behaviors (innovative behavior and job performance), such as the direct causal effect of work passion, flow experience and well-being on employee behaviors, the mediating roles of flow experience and well-being, and the reverse causal effect of employee behaviors, well-being, flow experience on work passion; third, based on the research findings to provide theoretical implication for POB literatures, and practical suggestions for enhancing creative professionals’ positive intrinsic motivational processes and facilitating their positive behaviors. The present study is a longitudinal design with two waves for culture workers. Structural equation modeling is employed to investigate simultaneously causal and reversed causal effects of interested variables by comparing several alternative models.
