本研究企圖藉用孔子所言,驗證主管在評價員工建言時可能的偏差,以提醒所有的主管,必需時時警覺自己有沒有這樣的偏差,以避免在鼓勵員工提供建議的同時,卻打壓了某一部分人的建言。   本研究根據說服文獻,認為主管會受到建言者與主管的關係品質、建言的場合、以及主管的權力距離價值觀的影響,對於內容沒有差異的建言,給予不同的評價。本研究以365位參與者的2x2組間實驗設計,以及397份問卷調查,兩個子研究的結果均顯示,以LMX與建言評價無關,也就是「以人廢言」的偏差,在兩個研究樣本中都並不存在。接著,本研究以第二個研究來探討「以言舉人」的現象,研究結果顯示,部屬較多的建言會正向影響主管對部屬的績效評估,而建言評價,些微地強化了建言行為與員工績效間的正向關聯。

The aim of this study is to examineif the quality of leader-member exchange of opinionprovider, speak up in publicity, and the receiver’s value of power distance may lead to bias opinionevaluation. Furthermore, we also expect that employees’voice behavior will positively relate to their performance rating and the evaluation of opinionwill enhance the positive effect of voice behavior on performance rating.   We used a 2x2 between-subjectexperimentaldesignwith 365 subjects and conducteda survey with 397 participants.The results showed that LMX has no effect on suggestion evaluation. Neither speakingup in publicity nor power distance moderatedthe relationship between LMX and suggestions evaluation. Therefore, managers won’t judge the opinions by the speaker. However, employees with high voice behavior will receive high performance rating and the quality of opinion will enhance the relationship between voice behavior and performance rating.
