 對企業而言,「人力資源」是組織中最重要的資產。高階主管如何領導組織中這最重要的資產-「人」,來提升組織經營績效,並建構或強化組織能耐,乃為一項 非常重要的議題。然而國內外相關研究甚少同時衡量主管情緒智力、領導能力與組織能耐之水準,並深入探討三者間之關係模式。因此本研究以台灣策略性發展產業 -高科技產業為研究對象,旨在建構台灣高科技企業高階主管情緒智力、領導能力與組織能耐之本土化量表,並進行實證分析,以了解三構念間之互動性與關聯性之 模式。

本研究建構之高階主管情緒智力、領導能力與組織能耐等三構念量表,每份量表皆透過國內十位產、學界專家進行其量表之適合度評鑑,因此具有相當良好之內 容效度。而後,再針對高科技企業的高階主管實施問卷調查,總計發出800 份問卷並回收125 份有效問卷,經過敘述性統計分析、信度分析、變異數分析、典型相關分析與迴歸分析等統計方法驗證本研究之假設後,其研究結果如下所述:

一、本研究建構之台灣高科技企業高階主管情緒智力、領導能力量表及組織能耐量表, 每一構面信度分析之Cronbach’s α值皆在0.8 以上,顯示此三份量表具有相當高的內部一致性。

二、高科技企業之高階主管在情緒智力上傾向於有較佳的人際關係管理能力;在領導能力方面則傾向於有較佳的人際關係處理能力;台灣高科技企業具有較強的策略管理能力。

三、本研究結果顯示構念間之關係如下所述:

 (一)高階主管情緒智力與領導能力呈現顯著正相關。

 (二)領導能力與組織能耐呈現顯著正相關。

 (三)高階主管情緒智力與組織能耐呈現顯著正相關。

“ Human resource ” is the most important asset for enterprises. Therefore, how the top managers lead the most important asset-“people”to upgrade the business performance and strengthen the capability of organization has become a very crucial issue. However, few previous researches were designed to measure emotional intelligence, leadership competence and organizational capability at the same time, and then deeply discussed the relationships among them. In Taiwan, the high-tech industry has been a main strategic industry. The study treated those top managers in high-tech firms as subjects and constructed the measuring scales on emotional intelligence, leadership competence and organizational capability.By using the constructed scales, the study made the empirical analysis to understand the interactions and relationships among the three constructs.

Ten scholars and experts for each scale were invited to participate in focus group interview and questionnaire survey for developing the measuring scales on emotional intelligence, leadership competence and organizational capability in this study, so the scales had adequate content validity. In addition, this study selected top managers in high-tech firms as subjects.There were 125 effective questionnaires returned among 800 questionnaires distributed. The data were analyzed by a variety of statistical methods, such as descriptive analysis, reliability analysis, ANOVA, canonical analysis, and regression analysis. After integrating the opinions of experts and the results of empirical analysis, the findings of the study are as follows:

1. This research constructed the measure scales of top managers’ emotional intelligence, leadership competence and organizational capability of high-tech firms in Taiwan. The Cronbach’s α was over 0.8 and it indicated that those three scales had very high internal consistency in all dimensions.

2. High-tech firms top managers in Taiwan tended to have better interpersonal relationship management competence in emotional intelligence; Top managers tended to have better interpersonal relationship handling competence in leadership competence; The strategic management competence is stronger than other capability of high-tech firms in Taiwan.

3. This research shows the relationships among constructs are as follows:

 (1) The emotional intelligence of top managers showed significant and positive correlation to leadership competence.

 (2) Leadership competence showed significant and positive correlation to organizational capability.

 (3) The emotional intelligence of top managers showed significant and positive correlation to organizational capability.
