 本研究以研發人員的創造力人格、創造力工作環境為自變項、以績效態度及自評研發績效為依變項,預期建構一個有效的研發人員研發績效評估機制。本研究以深 入訪談中部某企業主管20位瞭解影響研發績效之相關因素編寫問卷並透過實證研究方式驗證,以問卷調查法針對中部五家研究機構、第二及第三屆研發經理人專班 為研究對象,共回收385份有效樣本。本研究以三個角度進行驗證分析,研究結果年齡、學歷及階層對相關研發績效態度各變項有不同的顯著差異,顯示評估研發 績效以一般技術工作而言,主管及一般技術研發人員在績效評定指標上應有不同,另外,研發人員分為創新性及適應性人格其在研發績效評定指標上有不同的偏好, 建議組織以專案團隊單位進行績效評估,本研究另一重要貢獻在於將創造力人格(KAI)及創造力工作環境(KEYS)兩類量表進行修訂 ,以協助企業遴選研發人員及衡量組織創新的環境。

The purpose of this study is to exam the relevance among creativity personality, cognition of work environment, R&D attitude and R&D performance for “self –appraisal”. The questionnaire about the factors of effecting R&D performance was designed by visiting 20 chiefs. We also investigate from 5 R&D organizations and the students of R&D executives training programs with questionnaire and total receive 385 valid data. This study use three points to exam this data. The conclusions are following: There are some differences between the factors of age, the educational, stratum and R&D performance. It should have different indexes to measure R&D performance between director and staff. Moreover, There are different preference of measurement indexes between Innovators and Adaptors. It is better to measure R&D performance by “Team or Project” pattern. Another study contribution is to re-edit the measurement of KAI and KEYS in order to help enterprises in recruitment and measure organizational environment of innovation.
