 本研究以社會比較理論為分析架構,探究員工僱用身分對其工作態度及行為的影響。在以中北部稅捐稽徵機關之臨時員工與正式員工為樣本的調查中發現,相較於 正式員工,臨時員工對雇主的心理契約期待較少,展現較少的組織公民行為,但有較強的情感性組織承諾。另外雇主履行心理契約與情感性組織承諾的關係受僱用身 分的干擾,干擾的方式是對正式員工的影響大於對臨時員工的影響。這些結果顯示,僱用身分在僱用關係中確實扮演一個重要的角色,不同的僱用身分,不但會影響 員工如何看待自己與雇主間的交換關係,也藉著工作行為反應出他們對於此交換關係的感受。文中對這些結果進行討論,並提出建議。

Contingent work arrangements, known as temporary work, part-time work, contract work, short-term employment etc. have been recognized as one of the strategies to increase firms’ flexibility and competitive advantage. The purpose of this study is to investigate the employee’s attitude and behavior under different work arrangements, and also examine the influence of psychological contract fulfillment on employees. The results suggested the contingent workers had less expectation of employers’ obligation (i.e. psychological contract), and performed less organizational citizenship behaviors (OCBs), but had higher affective commitment to the organizations. The moderating effect of work status was also found to be statistically significant on the relationship between the fulfillment of psychological contract and the affective commitment. The research and management implications are discussed at the end.
