 自從中共政權於1979年實施改革開放以來,大陸的經濟不斷朝向市場經濟發展。其中尤其是合資企業對於大陸經濟發展扮演關鍵性角色。本研究擬探討大陸合 資企業員工所知覺到的相對薪資差異對其工作態度之影響。就大陸合資企業員工而言,有兩種主要的薪資比較參考團體:同企業內之大陸員工、其他合資企業員工。 本研究將以公平理論為主要的理論基礎。不過,由於過去公平理論忽視個別差異的討論。本研究擬將個體因素加入以增強理論的預測力。本研究擬以公平敏感度作為 探討的模適變項。研究者提出兩項研究問題:(1)合資的大陸員工的相對薪資差異是否對其工作態度具有影響?(2)個別差異變項是否對於前述關係產生模適效 果?

研究程序如下:首先,研究者回顧相關文獻。第二,研究者根據文獻整理進行假說推導。變項則以量表加以衡量,以探討變項間之關係。正式研究乃透過研究者私人關係收得問卷162份。根據這些問卷填答資料驗證本研究的假設模型。最後,討論本研究在管理上的意涵。

Since the open-door policy in China started in 1979, the Chinese government has shifted towards the development of market economies. One of the critical roles of China’s economic development is played by joint ventures. This study attempts to investigate how comparative pay differences as perceived by joint venture Chinese impact on their work attitudes. For joint venture Chinese, there are two major reference groups for pay comparisons: local Chinese employees in the same joint venture, Chinese employees in other joint ventures. This study will base its theoretical foundations on the equity theory. However, equity theory has neglected the issues of individual differences in the past. This study hopes to include individual factors in order to enhance the theory’s predictability. This study considers equity sensitivity as a moderate variable. This study proposes two research questions: (1) Whether or not comparative pay differences of joint venture Chinese affect their job attitudes? (2) Whether or not individual difference variables have moderate effects on the above relationships? The research procedures were as follows: The procedures of this research project are as follows: First, the researcher reviewed literature. Second, the researcher based upon literature to derive their hypotheses. The variables were measured by questionnaires and used to examine relationships among them. The formal research was distributed through personal relationships of the researchers. One hundred and sixty-two questionnaires were replied. Based upon the respondents’ answers, this study’s hypothetical model was tested. Finally, the implication of management of the study are discussed.
