本研究旨在探討組織內主管的圈內團體與圈外團體的正義知覺之差異。由於華人社會具有集體主義傾向,以台灣企業組織及其成員為受試樣本的研究將可突顯團體認同 的差異性。本研究包含一個探索性個案研究以及一個調查研究。前者為要深入瞭解複雜人際脈絡如何影響組織成員的正義知覺,後者則鎖定在組織成員對處罰事件的 看法。研究結果發現,圈內成員與圈外成員的正義知覺具有差異。迴歸分析結果顯示,受試者對懲戒事件分配正義知覺的預測變項為個體的正義信念,對懲戒事件的 程序正義知覺的預測變項為主管與部屬間的交換品質。最後,研究者討論研究意涵、研究貢獻與未來研究方向。

The purpose of this study is to examine the differences of justice perceptions between supervisors’ in-group and out-group members in organizations. Since Chinese societies are collective ones, using Taiwanese organizational members to be our sample may significantly reflect the variations of group identity. This study contains an exploratory case study and a survey research. The former attempts to understand organizational members’ justice perceptions in complex social contexts, while the latter aims at examining organizational members’ views on punitive events. Research results found support for a difference of justice perceptions between in-group and out-group members. Regression results show that individual’s justice world motive predicts distributive justice perceptions, and their perceptions of leader-member exchange quality predict procedural justice perceptions. Finally, the researcher discusses implications, contributions, and future research directions.
