本研究以探討台灣地區具代表性的二十家報社編輯部主管的人格特質與編輯部組織文化、管理型態的關係,同時分析報社的所有權屬性、內容性質、出報時間、發行所 在地與成立時間等五大特性,以及編輯部主管之人口背景與編輯部主管人格特質、編輯部組織文化、管理型態的關聯性。 本研究採取問卷調查法,問卷分成兩個部份,一是編輯部主管的人格特質與人口背景問卷,由二十家報社的編輯部最高決策主管--總編輯、副總編輯、編輯部主 任、採訪組主任等人填寫,每家報社四份,共八十份問卷;二是編輯部組織文化、管理型態量表,由編輯部各階層組織成員來衡量其所屬編輯部的組織文化與管理型 態,每家報社各十份問卷,共二百份問卷。 由分析可知,編輯部主管有較高的成就動機傾向,權威人格不高,內控傾向略低於企業經營者、主管、博士學位者或傑出女青年當選人,但高於民營機構的基層人 員。 而編輯部的管理型態則是「仁慈-權威型」,或「諮商-民主型」。編輯部組織文化則經由因素分析可知,台灣地區報社編輯部同時存在和諧支持型文化、審慎壓力 型文化、積極創新型文化、科層體制型文化四種類型。此外,研究發現報社的五大特性中,仍以所有權屬性對編輯部主管的人口背景、人格特質、編輯部組織文化與 管理型態的影響性最大。而在不同的組織文化與管理型態下,亦可知編輯部所任用的主管其人口背景有差異。而人格特質、組織文化、管理型態三變項經卡方分析顯 示皆顯著差異。

This study was bent on exploring the organization of media as well as the organized individuals, and by means of analyzing the personality traits of the chiefs, organizational culture and management styles in the editing departments to clarify the relationship among them. This study probes the personality traits of the chiefs, the organizational culture and management style in the editing departments from 20 press offices in Taiwan, moreover, the analysis and understanding on the attributes of their ownership, the property of their content, timing of their publication, their issuing location, and the history of their foundation are conducted simultaneously, which also take account of their backgrounds of population for the chiefs, the personality traits, organizational culture and management styles in the editing departments for realizing their relations. This study is conducted by questionaire survey, which consists of two parts. One is the questionaire for the personality traits of the chiefs in the editing departments and the backgrounds of their population, which were contributed from the highest chiefs, such as editor-in-chief, associate managing editor, the head of editing department, and chief reporter in these 20 press offices to fill out the questionaire, four questionaires per press office, and totally 80 copies of the questionaires were distributed; the other is the quantitaive tables of organizational culture and management styles in the editing departments, which were dedicated from the members in the different parts in the editing departments to evalue the organizational culture and management styles of their belonging units, ten questionaires per press office, and totally 200 copies of the questionaires were distributed. From the result of the analysis in this study, we got some conclusions that the chiefs in the editing departments much incline to having higher achievement motivation, but not high authoritarian character, however, their internal control is little lower than that of business managers, administrators, Doctor degree holders, and the representatives of the outstanding female youths, but it is higher than that of the basic line workers in the private sections. The management style in the editing departments is the \"Benevolent-Authoritative\", or \"Consultative-Democrative\". From the factor analysis of this study, the organizational culture in the editing departments synchronizes four types of culture, and they are Harmonious-Supportive culture, Prudential-Pressured culture, Aggressive-Innovative culture, and Bureaucratic culture. Moreover, we found from this study on the five properties of press offices that it remained the attributes of the ownership have a dramatic influence on the backgrounds of the chiefs\' population, personality traits, organizational culture and management style in the editing departments. Also, under the different organizational culture and management style, we know the backgrounds of the chiefs\' population in the editing departments are also different. However, by means of chi-square analysis, the three variants of personality traits, organizational culture, and management style show no obvious differences.
