在企業組織中,主管扮演著重要的管理者角色,是單位或團體成功的關鍵要素,他可能同時具有職場八卦的目標對象與參與者的雙重角色。因此,此研究從主管的角度出發,採取對偶層級的研究觀點,探討主管職場八卦對主管-部屬關係及個人效能(團隊有能、心理有能、主管承諾、部屬八卦)的作用效果,並說明主管-部屬關係品質在主管八卦與部屬效能間的中介角色。此研究蒐集231對對偶資料,結果發現主管正向八卦確實與LMX、團體有能、心理有能、主管承諾及部屬正向八卦有顯著相關,而主管負向八卦則與部屬的八卦呈顯著正相關。再者,此研究也發現,主管正向八卦經由LMX來影響團體有能、心理有能、主管承諾及部屬八卦,支持LMX 在其間所扮演的中介角色。整體而言,此研究結果凸顯主管八卦在LMX 及員工態度及行為中所扮演的重要角色。最後,根據此研究結果,進一步討論並說明管理意涵、未來研究方向及研究限制。

Managers are powerful players in organizations, which makes them likely a key-person of workplacegossip. In general, managers play the role of gossipee and gossiper simultaneously in work units or workgroups. Therefore, this study developed a dyadic model integrating macro and micro approaches to test theeffectiveness of supervisor’s workplace gossip. The results collected 231 dyadic data show that supervisors’positive gossip behaviors are significantly related to LMX, group efficacy, supervisor commitment, andsubordinates’ positive gossip behaviors. In contrast, supervisors’ negative gossip behaviors are positivelyrelated to subordinates’ gossip behaviors. At the same time, positive gossip behaviors performed bysupervisors will indirectly influence group efficacy, psychological efficacy, supervisor commitment,subordinates’ gossip through LMX, which supports LMX as a mediator of the relationship. In general, theresults outline the critical role supervisors’ gossip behaviors play in the relationship of LMX, employeeattitude, as well as employee behavior. Finally, we further discussed and illustrated the study implications inmanagement, research suggestions in the future, and the limitations in this study according to the study results.
