工作雕琢是指員工扮演主動積極的角色,改變自己的工作界限,塑造自己實際的工作內容。領隊人員是團體套裝旅遊的靈魂人物,是代表旅行社且位處於第一線的 服務工作者,其工作內容具有技能多樣性、任務複雜性和工作自主性之特性。因此,工作雕琢行為是領隊人員瞭解工作目標和自我定義,進而提高工作產出和提供顧 客高品質服務的關鍵因素。 而根據過去研究發現,工作雕琢與員工工作產出之關係似乎存在不一致的解釋,有必要釐清兩者之關係。因此,本研究計畫目的在探討領隊人員工作雕琢與工作產出 之關係,並瞭解知覺組織支持對於領隊人員工作雕琢與工作產出關係之干擾效果。本研究以台北32家旅行社就職的436位領隊為調查對象,資料蒐集以郵寄問卷 調查方式執行之,有效回收樣本355份。研究結果發現工作雕琢皆與領隊工作表現與滿意度和管理意向呈正向關係,可以提供旅行業管理者未來進行人力資源管理 實務和組織行為管理之參考。

Job design is an important issue in human resource management. Although the practice of job crafting policy has been extensively discussed, still there remain inconsistent research findings to explain the relationship between job crafting and it effects. The purpose of this study is to fill this gap by examining the relationship between job crafting and tour leaders’ job outcomes from the perspective of travel industry. This study collected data from 355 tour leaders of 32 consolidated travel agencies headquartered in Taipei. Results indicate that individual crafting is positively related to tour leaders’ job performance, job satisfaction, and organizational commitment. Moreover, collaborative crafting is positively related to tour leaders’ job performance, job satisfaction, and organizational commitment. However, POS does not moderate the relationship between job crafting and tour leaders’ job outcomes. The results of this study can be used as a reference for strategic directions for travel managers in terms of human resource management and organizational behavior. Implications of these findings as well as future research are subsequently discussed.
